Recompensas extrínsecas en el talento humano ¿incentivo o manipulación?

El siguiente estudio analiza la percepción de empleados de empresas multinacionales en Guayaquil respecto a las recompensas extrínsecas, explorando si son vistas como incentivos legítimos o mecanismos de manipulación. Se empleó un diseño fenomenológico cualitativo con entrevistas semiestructuradas a 25 participantes de 5 multinacionales. Los datos fueron analizados utilizando el software estadístico SPSS, versión 29. Como resultado fundamental se obtuvo que las percepciones varían según: transparencia en la asignación de recompensas, equidad percibida, autonomía laboral, y clima organizacional. Se arribo a la conclusión que las recompensas intrínsecas pueden transitar de incentivos a mecanismos de manipulación según su diseño, implementación y contexto cultural organizacional.
